Pengaruh Gaya Kepemimpinan Kepala Sekolah dan Budaya Organisasi Terhadap Kinerja Guru Generasi Z Melalui Komitmen Organisasi Sebagai Variabel Intervening

Abstract


Abstract: This study aims to analyze the influence of school leadership style and organizational culture on the performance of Generation Z teachers at SD Kalam Kudus Indonesia, utilizing organizational commitment as an intervening variable. In the rapidly changing educational landscape, understanding the specific factors that motivate Generation Z teachers is critical, given their distinct characteristics in learning and workplace interaction. The research employed a quantitative methodology using Structural Equation Modeling (SEM) based on Partial Least Squares (PLS) analyzed via SmartPLS software. Data were gathered through Likert-scale questionnaires distributed to Generation Z teachers using purposive sampling techniques. The findings reveal that organizational culture exerts a highly significant and positive direct influence on teacher performance (p-value 0.000; path coefficient 0.931). Interestingly, the leadership style of the school principal was found to have no statistically significant direct impact on teacher performance (p-value 0.419). Instead, leadership style possesses a notable indirect effect through the mediation of organizational commitment. Additionally, organizational culture significantly enhances teachers' commitment to the school. These results highlight that organizational commitment functions as a vital intervening variable that bridges the gap between the organizational environment and individual performance. The study concludes that to optimize the performance of Generation Z teachers, school leaders must prioritize cultivating a supportive culture that values collaboration, transparency, and innovation. Strategic recommendations include increasing teacher involvement in decision-making and providing robust professional development support to strengthen emotional bonds and professional engagement. This research provides valuable insights for educational administration, particularly in managing the unique dynamics of younger teacher cohorts within primary education in Indonesia.

Abstrak: Di tengah dinamika dunia pendidikan yang terus berkembang, kinerja guru menjadi faktor penentu utama dalam meningkatkan kualitas pendidikan. Penelitian ini bertujuan untuk menganalisis pengaruh gaya kepemimpinan kepala sekolah dan budaya organisasi terhadap kinerja guru Generasi Z di SD Kalam Kudus Indonesia, dengan menempatkan komitmen organisasi sebagai variabel intervening. Fenomena ini menjadi sangat krusial untuk diteliti karena karakteristik unik guru Generasi Z dalam berinteraksi dan bekerja menuntut penyesuaian gaya kepemimpinan serta budaya kerja yang lebih adaptif dan inovatif. Metode penelitian yang digunakan adalah pendekatan kuantitatif melalui Structural Equation Modeling (SEM) berbasis Partial Least Squares (PLS) dengan bantuan perangkat lunak SmartPLS 4. Data dikumpulkan melalui kuesioner skala Likert yang disebarkan kepada guru Generasi Z menggunakan teknik purposive sampling yang mencakup wilayah kota metropolitan, kota menengah, hingga kota kecil. Instrumen penelitian dirancang untuk mengukur lima variabel utama, termasuk gaya kepemimpinan, budaya organisasi, dan komitmen organisasi. Hasil analisis data menunjukkan bahwa budaya organisasi memiliki
pengaruh positif dan signifikan yang sangat kuat terhadap kinerja guru (path coefficient 0,931; p-value 0,000). Sebaliknya, gaya kepemimpinan kepala sekolah ditemukan tidak memiliki pengaruh langsung yang signifikan terhadap kinerja guru (p-value 0,419), namun memiliki pengaruh yang kuat dalam membangun komitmen organisasi guru (path coefficient 0,593). Temuan ini menegaskan bahwa komitmen organisasi berperan sebagai mediator penting yang memperkuat hubungan antara faktor organisasi dengan efektivitas kerja individu. Simpulan penelitian menekankan bahwa untuk mengoptimalkan kinerja guru Generasi Z, kepala sekolah harus memprioritaskan pengembangan budaya sekolah yang inklusif, kolaboratif, dan transparan. Saran strategis mencakup peningkatan keterlibatan guru dalam pengambilan keputusan serta pemberian dukungan bagi pengembangan profesional berkelanjutan guna memperkuat ikatan emosional guru dengan sekolah. Penelitian ini memberikan kontribusi ilmiah bagi manajemen pendidikan dalam menghadapi tantangan pengelolaan sumber daya manusia lintas generasi di Indonesia.
